One thing that I found very helpful was paying per yard or percent of job. It gave my guy ownership and a sense of pride and did his work right the first time and helped get me more business. I started him on a daily pay and switched to this and his productivity and motivation went through the roof. As for finding the right guy, it took 2 years to find him. Once I found him, I made him family. Not sure about how your setup and if this method will work, but it was great for me.

If you pay a guy by the yard he will be trying for quantity and lose his sense of quality, been there done that just pay and treat him right from the get go. You'll start out hiring pt's and as the work load increases so will the hrs until you get to 40 hrs every week. You can't charge enough to pay a maint guy $16+/hr the math won't work for you, more like $13-$14/hr tops you have to really be a good leader and keep your guys motivated or they will burn out very quick, most won't last even a season.
