employee incentives

I own a small 8 employee design-build-maintain company in pittsburgh and need some advice from a few larger corporation's concerning employee incentive. For instance, how to motivate by offering some kind of percentage on new account's aquired(salary plus %). I have an employee who will be handling all the maintenance aspects of the business, such as mow-fert aps-pruning- cust serv and account managment for comm and res. bidding and recordkeeping. The labor work would be small for this particular employee. He would be mostly bidding and also using his own vehicle. The labor would be a few seasonal fert aps for comm. accounts and a few res. accounts. Finnaly, my question is what salary would be appropriate and should I offer some type of % $ for comm and/or res. accounts he locks.
